     <dcterms:abstract xml:lang="fr">Cette thèse traite de l’emploi des personnes dites « vulnérables » comme une opportunité stratégique pour les organisations de maintenir leur performance organisationnelle dans un contexte en tension et évolutif. Elle propose une relecture du concept de vulnérabilité, envisagé non pas comme un état, mais comme un processus évolutif intégrant des dimensions personnelles, sociales et organisationnelles. S’inscrivant dans le champ de la GRH, cette recherche repose sur la théorie de la désaffiliation et sur la COR-Theory – aboutissant à la proposition d’un modèle de compréhension du processus de désaffiliation professionnelle. L’objectif de cette recherche est ainsi de mieux appréhender les parcours de désaffiliation professionnelle afin d’identifier les leviers d’actions favorisant l’emploi durable des personnes concernées en milieu ordinaire. Pour cela, nous basons cette recherche sur 28 entretiens semi-directifs auprès de personnes très éloignées de l’emploi et anciennement, et un focus group ayant rassemblé 7 praticiens. Nos résultats mettent en exergue la singularité des parcours de désaffiliation professionnelle, l’impact de fait déclencheur sur les trajectoires professionnelles, ainsi que la présence d’obstacles personnels, sociaux et organisationnels freinant la réaffiliation professionnelle. Cette recherche contribue ainsi à la littérature sur la vulnérabilité, sur les ressources et intègre la notion de désaffiliation professionnelle dans la littérature en GRH et en Management. Elle fournit également des leviers d’actions à destination des entreprises et des acteurs de son écosystème.</dcterms:abstract>
     <dcterms:abstract xml:lang="en">This thesis examines the employment of so-called “vulnerable”
individuals as a strategic opportunity for organizations to sustain their performance in an increasingly complex and uncertain environment. It offers a reinterpretation of the concept of vulnerability, viewed not as a fixed state but as an evolving process encompassing personal, social, and organizational dimensions. Situated within the field of HRM, this research relies on the theory of disaffiliation and the Conservation of Resources (COR) theory, leading to the development of a model for understanding the process of professional disaffiliation. The aim of this research is to better grasp the trajectories of professional disaffiliation in order to identify the levers that promote the sustainable employment of affected individuals within the open labor market. This work is based on 28 semi-structured interviews with people who have been, or still are, far removed from employment, and focus group gathering 7 practitioners. The findings highlight the uniqueness of disaffiliation pathways, the impact of triggering events on career trajectories, and the multiple personal, social, and organizational barriers that hinder professional (re)affiliation. This research contributes to the literature on vulnerability and resources, and introduces the notion of professional disaffiliation into the HRM and Management fields. It also offers levers for action to organizations and the broader ecosystem of employment actors.</dcterms:abstract>
